Impacts of Negative Leadership Essay

Leadership carries considerable influence and responsibility within any organization. Leaders are challenged daily with how to manage this influence effectively. Communication plays a key role in this approach and can have significant impacts to the leader and their staff. The purpose of this paper is to explore the impacts of negative leadership behavior regarding communication and effects on the team as well as the overall organization. Experience with Negative Leadership Behavior Over my career, there have been negative leadership behaviors experienced with both direct mangers and senior management. One of the most destructive is lack of communication. Recently, an executive manager was going to be out of the office for an entire week. This leader has four direct reports of which three are group leaders. The executive manager casually mentions to one of the direct reports that she will be out of the office the following week at a seminar. The direct report appropriately relays this information to their team supervisor to address any concerns or open issues in advance of this absence. The same communication was not made to the remaining three direct reports, in any form, by the executive manager. As the business week of the absence began, the other three direct reports incur an issue & require assistance from the executive manager. These managers were rendered unproductive and left wondering when the leader was going to be in the office so that they can discuss the problem at hand. During subsequent discussions, the team supervisor aware of the absence is the one to notify the other three direct reports that their direct manager was out for the week. The gap in communication impacted the teams noted but also other service partners and finally the client due to the delays in resolving the issue timely. It is also important to note that this is not an isolated incident but had happened previously having similar impacts to the same parties noted above. Analysis of Leadership Behavior The leadership behavior described in this experience appears straightforward at the surface but is far reaching in its impact to the firm. The leader showed consistent lack of personal integrity as well as respect and empathy for her staff by not relating her accessibility on a regular basis. It impacts the morale of the direct reports and deteriorates their working relationships & ability to collaborate. The leader did not inform all direct reports of her absence. Without a collective knowledge, a subset of the larger reporting team was less effective and efficient during this time. This also created a gap in escalation when issues arose. Lastly it weakens the culture of inclusion. By being excluded, part of the management staff experienced a decrease in satisfaction subsequently affecting their overall performance. Attrition is a by product as well of this negative behavior. Supporting Research of Negative Leadership Behavior â€Å"For it is character through which leadership is exercised, it is character that sets the example and is imitated in turn†¦. The more successfully tomorrow’s manager does his work, the greater will be the integrity required of him†¦. No matter what a man’s general education or his adult education for management, what will be decisive above all, in the future even more than in the past, is neither education nor skill; it is integrity of character† stated Drucker (1954) reiterating the important of reliability in leadership positions. Leading by example creates the ability for the team to tangibly see this character on a daily basis. Additional leadership duties like consideration and management of emotions are becoming more important in the leader-membership interaction per Meike, Jacobs & Soares (2012). As these duties increase so will the need for leaders to develop empathetic skills with regard to their staff. This will include appreciation, trust and open communication. Per Fuller and Green (2005), leaders are responsible for embedding strategy in the organization by developing an excellent team, picking the right roles and allowing the rest of the team to make the strategic moves. This requires teams that can function in unison with high level of collaboration. Lack of communication will cause a disjointed approach affecting the vision of the organization ultimately impacting the firm’s success. Hoffman, Bynum, Piccolo and Sutton (2011) noted that transformational leaders are able to articulate a vision that emphasizes the way in which collective goals are consonant with follower values, causing followers to regard organizational goals as their own and submit extra effort toward goals and accomplishments. This sets the groundwork for a culture of inclusion within an organization. When strong unified behavior, values and beliefs have been developed, a strong organizational cultures does emerge per Tsai (2011). Leaders have a primary role in growing and upholding the firm’s culture. It encourages performance and leads to long lasting job satisfaction. When this is not present, organizations will see increased conflict, reduced dialogue between managers and teams and a progressively dysfunctional environment. According to social identify theory, unfair treatment from supervisors may arouse a negative identification which in turn leads employees’ negative behaviors in organizations as outlined by Duan, Lam, Chen and Zhong (2010). This emphasizes the pattern of negative leadership behavior that has the ability to funnel throughout the entire organization is not addressed. Recommendation for Strengthening Leadership Behavior Leadership is a dynamic, ever changing role and requires the leader to be aware of her own behavior and the potential impacts of this behavior on the team. In this situation, the leader needs to understand the value of leading by example. For the team to utilize the leader for her depth of knowledge and broader perspective, a level of reliability needs to be established. From a time management standpoint, simple steps like sharing the leader’s calendar with direct reports could alleviate this issue on a go-forward. This type of planning and organization will benefit the leader as well as the staff’s perception of her abilities and character. Interpersonal skills like active listening, feedback and conflict resolution are critical as well for any leader. Being able to engage her direct reports and the larger staff in a meaningful way will allow for the team dynamic to shift to a positive state. These relationships can be developed through mentoring and engaging the direct reports in projects or other work the leader is responsible for providing insight to her managers of the next level and current challenges of the firm. This end to end view develops the direct reports as well as building a more full bodied relationship with the leader. The impact to the organization also needs a voice n acknowledging the effects of this negative behavior. The leader is accountable for the resulting impacts of any action they take while representing the firm. In this case, the lower performance and higher attrition are concrete costs to the organization. The leader needs to answer for the consequences ofher behavior to a higher power like senior management, stock holders or similar. Conclusion Negative leadership behavior comes in many forms and lack of communication is one of the most pervasive. This paper provides an example of this type of negative leadership and the effects to the staff and organization. Information on this period is limited, but there is evidence of enmity between El Greco and Giorgio Vasari, and of his criticizing Michelangelo’s Last Judgment in the Sistine Chapel, which probably caused his later departure for Spain. On the other hand, his stay in Rome aroused his interest in humanist and philosophical questions. It was in this context that El Greco formed his artistic creed as a colorist in the Venetian tradition. El Greco considered the color and light of the Venetians as the only possible means of imitating nature, thereby reinforcing the beauty of reality through art. Dissatisfied with his career in Rome, El Greco went to Spain in 1576. †¢ He is first documented in Toledo in 1577, at work on the Disrobing of Christ. The project that had taken him to Toledo was a commission for three altarpieces for Santo Domingo el Antiguo (1577–9). Having completed one commission for Philip II, the Glory of Philip II he was to embark on a second, the Martyrdom of St Maurice (1580–83), the work did not please Philip, however, and it was removed (though it remained in the King’s collection). At this point, in his forties, the artist decided to settle in Toledo and dedicate himself to a largely local clientele. In the 1580s he tended to give his paintings more clearly sculptural characteristics, closer to Spanish taste, using the portrayal of the mundane to create greater immediacy, and exaggerating features in the representation of divine and supernatural elements. †¢ While El Greco’s basic activity was as painting, he also designed sculptures and architectural decorations. Of greater importance, though not directly influential, was El Greco’s work as a designer of retables in an Italianate style. He introduced a type of retable in contrast to Spanish examples, based on models combining Palladian ideas with motifs derived from Michelangelo, in which the painted canvas is the focus of the composition, and the framework is only a complementary subordinate. The View is not a realistic panorama, but displays instead the city’s most notable monuments in a single image that highlights its past and present grandeur. His portraits are fewer in number than his religious paintings, but are of equally high quality. Perhaps the earliest, in which format, composition, and iconography reflect Venetian models, is Giulio Clovio painted in Rome c. 1570–2. His most important one, for its size and superb artistry, is the Portrait of a Cardinal (c. 1600; New York, Metropolitan Museum). Unlike all El Greco’s portraits, austere and on a neutral ground, the Titianesque, colorist and naturalistic Portrait of a Cardinal shows his ability to render psychological and physical traits. Reality in Wallace Stevens’ The Man with the Blue Guitar For Wallace Stevens, reality is an abstraction with many perspective possibilities. As a poet, Stevens struggles to create original perspectives of reality. Wallace Stevens creates a new, modern reality in his poetry. Actually, Stevens decreates reality in his poetry. The greater the body area, the faster body heat will be lost to the environment. A tall and slender individual will have the same volume but greater surface area. He argues that â€Å"the summit view of eighteenth-century intellectual history has been described so often and so well that it might be useful to strike out in a new direction, t o try to get to the bottom of the Enlightenment, and try to penetrate into its underworld...from below†(Darnton,57). He decides to look at the status of the enlightenment thinkers during this time to see the social standing that they had and the influence upon the world around them, not from the overall philosophes. Not from their works that were produced or the social responses to them; from the actual men of letters themselves.Darnton criticizes other historians for having looked at the Enlightenment â€Å"only through the eyes of this elite and proposes that, instead, we examine it from the perspective of those who failed to break into this closed elite of ‘literary aristocrates’†(Who were the Philosophes, 44). At some point in our lives, we all come to realize that death is a part of life. Cultural diversity provides a wide variety of lifestyles and traditions for each of the unique groups of people in our world. Within these different cultures, the rituals associated with death and burial can also be uniquely diverse. Many consider ritualistic traditions that differ from their own to be somewhat strange and often perceive them as unnatural. A prime example would be the burial rituals of the Native American people. Leslie Marmon Silko’s story entitled The Man to Send Rain Clouds describes a funeral service carried out by a Native American Pueblo family. Though many perceive the funeral service narrated in this story to be lacking in emotion and also lacking respect for the passing of their loved one, it portrays a ceremony that is quite common for the Native American communities. There is also a hint of conflict occurring between the characters in the story that are carrying out their traditions while including an outside religious figure in the ceremony. The death of an old man sets the stage for this story and tells of the way his family goes about preparing him for his journey into the afterlife. A feather is tied into the old man’s hair, his face was painted with blue, yellow, green and white paint, pinches of corn meal and pollen were tossed into the wind and finally his body was wrapped in a red blanket prior to being transported. According to Releasing the Spirit: A Lesson in Native American Funeral Rituals by Gary F. Santillanes, â€Å"Pueblo Indians care for their own dead with no funeral director involved. The family will take the deceased, usually in their truck, back to the home of the deceased and place him or her on the floor facing east to west, on a native blanket. Depending on the deceased’s stature in the tribe, his face may be painted in the traditional nature. All Native American cultures have strong beliefs in life after death, although the means of reaching the next life may vary from tribe to tribe. They traditionally believe that death is a part of a natural cycle in which their spirits are transported back and forth between this world and the spirit world so that they can bring renewal and new life when they return. Most consider this transition to be an honor or privilege since it will ensure the survival of their people. In Native American culture, it is believed that neglect of tribal rituals can result in death and sickness, because the spirit returns without blessings, having been unable to enter the other world. The Native American people prepare food to be given to the families of the dead, members of the community visit to pay their respect to the deceased and at times a religious service is included. When these religious services are conducted, â€Å"they are held in churches on their native land† where â€Å"they have their native religious beliefs with their own gods† (www. umn. du). Native American â€Å"religious specialists draw wisdom from inherited traditions. Priests bring rain through ceremony and prayer. This is thought to be partly because of the controversy surrounding the invasion of Catholics upon their land and partly because they believe that it will impair the transition into the afterlife and condemn the soul of the deceased. Pallbearers are employed to transport the bodies to the grave site, but in several tribes, no one else is allowed to touch the body or the grave. The pallbearers must eventually go through a cleansing ritual following the burial. Regardless of our cultural heritage, treating our loved ones with respect, tradition and dignity is usually our primary concern. Though we may not understand the practices of other cultures, it does not mean that methods by which burials are conducted are any less spiritual or correct. We all tend to believe in our own gods and the fact that there will be something else waiting for us when we pass from the world in which we exist. We all feel the need to make sure that our loved ones are properly prepared for their journey by whatever means our traditions dictate. The only differences seem to be the methods in which we believe will help us make that transition. There is no doubt that family cohesion and socioeconomic status play an important role in the overall success of the transition but with the proper support system, even those in disadvantaged communities can make the best of a bad situation.
